Abstract
This study was aimed at determining the factors which are influencing the retention of academic staff in Tanzania. The case study is in higher learning institutions whereby the sample of four institutions namely the University of Dar es Salaam (UDSM), Sokoine University of Agriculture (SUA), Institute of Finance Management (IFM) and Institute of Development Management (IDM) were taken. The findings are based on data collected from 123 academic members of staff by means of a questionnaire, supplemented by documents and interviews. Among the 50 relevant variables listed in the questionnaire, by using factor analysis method came up with only six factors which are taken as the ones which lead to the retention of academic staff in higher learning institutions in Tanzania. The factors extracted from variables are: task significance and family responsibilities; responsibility to society and high expectation for career achievement; chances of training; division of labour and specialisation; job security in their institutions and lastly the commitment and interest in their field. Most of these factors are within employees themselves. Therefore the factors from the external source (employer) are not the one which influence the academicians to stay in their institutions. The job satisfaction which leads retention of academician is influenced by factors which individuals get from work itself. Motivation is not something that institution management has to create but it is something which should be viewed from the employee side and be analysed before implemented in order that the employee receives it as retention factor. Management of the institutions should improve the institutional extrinsic rewards in order that the academic members of staff feel that they are accommodated and appreciated by their employer.
